When I began my research on self-awareness, I quickly realized that most people treat it as a single quality: you either have it or you don’t. But what emerged from the data was far more nuanced. True self-awareness has two distinct, equally critical facets—internal self-awareness and external self-awareness.
Internal self-awareness is how clearly we see our own values, passions, reactions, habits, and aspirations. It’s about understanding not just what we do, but why we do it. People with strong internal awareness make choices that align with their principles and feel grounded in their sense of self. However, internal focus alone can create blind spots. Some people are deeply introspective yet remain disconnected from how others experience them.
That brings us to external self-awareness: the degree to which we understand how others view us. This isn’t about people-pleasing; it’s about empathy and perspective-taking. Research shows that leaders with higher external self-awareness perform better, lead more effectively, and inspire more trust. Yet many avoid feedback because they fear what they might hear. Ironically, those who embrace it not only grow faster but also build stronger relationships.
Balancing these two sides is the secret to living with insight. Lean too heavily on one, and you risk distortion. Focus only inward, and you might become self-absorbed. Depend entirely on external opinions, and you may lose touch with your core. The most successful individuals and leaders continually calibrate between the two worlds, using each to illuminate the other. Real insight begins where these perspectives meet.
Most of us are taught that if we want to become more self-aware, we simply need to look inside ourselves. The familiar wisdom says, 'Go within; the answers are there.' But my research challenged this age-old advice. In fact, many who spend hours dissecting their thoughts and emotions end up less aware, not more.
Introspection by itself is not the enemy—the way we do it is. When we ask ourselves 'Why?' questions ('Why am I like this? Why did I fail? Why do I feel bad?'), our minds create explanations that are often inaccurate or self-protective. These mental stories reinforce our biases instead of revealing the truth. The problem is that 'why' invites justification and rumination.
Through hundreds of interviews, I found that the people who developed true insight replaced 'Why?' with 'What?' They asked, 'What am I feeling right now? What situation led to this? What can I do differently next time?' The 'what' approach turns self-reflection into action and learning. It anchors us in objectivity rather than in self-blame or endless speculation.
I call this the shift from introspection to awareness. It’s not about endless analysis; it’s about useful understanding. When we stop interrogating ourselves and start observing ourselves, we find clarity. This clarity grows into compassion—for ourselves and for others. That’s the real work of insight.
